Identify the day-one risks
List the decisions, equipment and customer conversations the person must handle without support. These are the strongest reasons to require direct experience.
Separate knowledge from capability
Some processes must be understood immediately; others can be taught to someone who already demonstrates accuracy, pace, commercial judgement or team leadership.
Plan the learning support
A transferable hire needs named support, realistic milestones and time to learn. If the business cannot provide these, experience should remain an essential part of the brief.
Test evidence consistently
Use the same practical questions and outcome-based examples for every candidate so that sector familiarity is not mistaken for ability.
